Lacking an integrated planning process with quarter-to-quarter
reprioritization, the team members were reactive to a barrage of
executive requests. Momentum Leadership partnered with team leaders to develop an
annual plan, conduct quarterly recalibration sessions, teach diplomacy
skills for clarifying executive requests and help constantly monitor
and communicate the Critical Few Business Priorities (3-5 key goals
across the global organization).
Team members were supportive of the promotion of individual contributors to management roles but were suffering from the inexperience of new managers. Momentum Leadership and the Pace Culture Change Teams implemented new manager on-boarding and coaching activities and 120-day development plans, and sought 60-day New Manager Assimilation Feedback from team members. Team members could quickly redirect ineffective manager behaviors via manager feedback activities. Team members reported less micro-management of projects and better coaching and development.
Directors, Senior Managers and Managers learned the power of their communication and role modeling in shaping company culture. Momentum Leadership helped organization leaders develop a predictable process to manage workload prioritization, employee understanding of performance ratings/rankings and effective inclusion and communication practices for a diverse global team.
- Overall positive-response rating exceeded ratings for both the finance division (by 5%) and the company as a whole (by 4%) over a six-month period.
- Employees rated the department higher on an impressive 33 of 35 survey questions than they did on previous surveys.
- Of lowest five measures, reported improvement was as high as 13% per item.
- Improvement of 5%-8% in measures related to career satisfaction — manager delegation and motivation of team members; link between employee contribution and company success; conflicting views valued; and inclusive decision-making.
- Four of six senior managers were promoted to director within one-and-a-half years of coaching and organizational consultation, with success partially attributed to the learned ability to replicate best practices introduced during the consultation.
